Pros

Colleagues who work hard and care about one another. A good place to work if you are new to the field and are just trying to get some experience or need to take a quick, 12-month or less, break from private practice (I stayed way too long). It's about average in terms of this moment of venture capitalists using mental health to make their nut. Original admins and staff (really good people) are like deer in headlights trying to keep therapists from leaving, new leadership views therapists as a dime a dozen. One bright spot, they are too 'obsessed' with themselves to micromanage you much.

Cons

Corporate-based mental health, non-clinical leadership that has zero idea what it means to be a therapist. The pay scale is so-so, and if you push back, you'll be quiet fired (look that up). Lots of talk about leadership being 'obsessed' with clinicians and clients, which is so very weird. You will be sapped and exhausted and the expected 25 plus hours of client contact (that's total hours, not sessions) will burn you out fast. Non-stop intakes, packed schedules, and no real concern (lip service, sure) for the well-being of counselors.

Engaging, pleasant, professional recruiters to initially hire you, however they are clearly hiding information or just completely out of touch with the reality of what's going on with employees.

Cons

Total bait and switch. No support - or even basic humanity. All they care about is MONEY! Even with a fully loaded 30 hours of clients each week, you will never reach the delusional expectations of this poorly managed company. To get you in the door, they say you need to see 25 clients a week, but what they really mean is billables (not the same thing). You would have to see at least 40 clients or more each week to even scatch the surface of what they are looking for. We are therapists- not machines, who spend countless hours supporting clients through a multitude of complex issues and crises. Every. Single. Day. Do we not need self care too? Regrettably I turned down 8 different job offers (no kidding) to take this one because of the recruitment process and what was presented prior to hire. Ugh!!!

We do want to clarify an important point in your review: our hiring materials, job postings, and website all consistently reference a goal of 25 billed hours per week, rather than 25 individual clients. While we understand this distinction can feel significant in practice, it has always been our intention to be transparent about performance expectations from the outset. The majority of our clinicians are able to meet this goal without carrying an unsustainable number of clients, and we provide support to help each clinician maintain a balanced, manageable caseload. We're sorry that you did not feel that our organization was a good fit for you. The vast majority of our employees—clinical, operational, and support—have been clear in their appreciation for the culture and environment we have worked hard to develop at Headlight. In reading the reviews here, I feel like my experience has already been said, especially the phrase “bait and switch.” That’s exactly what I’ve told friends and family since I started at Headlight. I didn’t take this job out of desperation, I joined because I wanted more stability and benefits that my private practice didn’t always provide. The interview process was excellent: my interviewer was warm, knowledgeable, and laid-back, all green flags. Unfortunately, that wasn’t reflective of the actual day-to-day experience. From the start, I struggled with panic attacks and migraines (which are unusual for me). The onboarding process was overwhelming. The EHR is severely outdated and has been a constant barrier to treatment. Despite months of reassurances that improvements were coming, nothing has changed. The model here is volume-based: more clients, more sessions, more documentation, with little real support. Yes, the base salary is better than some competitors, but in my area, it’s still below average. The promise of performance bonuses is inconsistent at best, and in my experience, not reflective of actual effort or quality of care. The bonus structure is misleading, you're required to hit 100% compliance just to be eligible, yet 100% compliance is already the contractual expectation. That’s not a bonus; that’s doing your job. In my interview, I was told the expectation was to see 25 clients per week, not 25 billed sessions. That distinction matters, and it’s where the bait-and-switch became clear. Once I started, it quickly became apparent that the bonus was tied to billed hours only, regardless of cancellations, no-shows, or other factors outside of the clinician’s control. So even if I scheduled 25 clients and saw every one of them, I wouldn’t qualify for the bonus unless all 25 were hour sessions. That’s a major shift in expectations. It places unnecessary pressure on clinicians to overbook and internalize blame for normal attendance variability. Their proposed solution? Carry a caseload of 30 clients. That’s a significant leap from what was originally discussed and a very different level of workload and emotional labor.
